The Hidden Cost of Untrained Project Leadership

A few weeks ago I wrote about the Accidental Project Manager—the high-performing employee who suddenly finds themselves responsible for coordinating a project without any real project leadership experience.
Sometimes it works out.
But more often, it introduces real risk: to the individual, the team, the work, and ultimately the business.
Hidden Costs for the Individual
When someone is filling a role they haven’t been trained for, the costs often show up quietly, like:
- Time pulled away from their primary responsibilities
- Inattention to detail because they’re overwhelmed
- Strained relationships with teammates
- Missed or misunderstood deadlines
- Delayed budget conversations
- Stakeholder communication that slips through the cracks
These are all things an experienced project leader handles instinctively.
Hidden Costs for the Team
Teams feel the impact, too. The Accidental PM rarely has formal authority (let’s be honest—many actual PMs don’t either), so teams may second-guess direction or ignore it altogether.
Multiply that across cross-functional partners and trust erodes.
Then the tangible costs hit: delays, rework, and quality issues.
“Yeah, but…”
- We have training resources.
- It shouldn’t be that hard.
- We can’t hire a full-time PM.
All valid. But consider the reality:
- Does your person actually have time to upskill?
- Have you equipped them with the right guidance?
- Do you know which training will solve the specific problem?
And be careful of the halo bias: just because someone excels in one role doesn’t mean they’ll excel in another.
Hiring a full-time PM is a long process. Meanwhile, the project keeps moving.
